Hallazgos Principales Aunque Textil San Cristóbal ha desarrollado diferentes estrategias para mejorar su capacidad de acuerdo con los objetivos de producción que se ha propuesto, no ha logrado cubrir las expectativas trazadas. Aunque la creación de las asociaciones si son encaminadas eficaz y eficientemente podrían significar una alternativa de desarrollo y valor agregado. La dirección de Textil San Cristóbal ha organizado mejoras relativas al desarrollar sus procesos de negocio y a la compra de tecnología de última generación, sin adaptar su comportamiento y comunicación a las demandas del mercado los que se dirigen sus productos. Sin embargo, la reducción de los costos mediante la disminución de los presupuestos y la fuerza laboral, así como la introducción de programas de calidad para dar vida a los procesos de negocio ya se han planteado. Como menciona Morris & Brandon (1994), estos métodos han planteado soluciones a muy corto plazo. Durante la investigación del año 2000, se determinó que 100 por ciento de los recursos humanos del Textil San Cristóbal fue instruido sobre la misión, visión y principios de calidad de la compañía. 100 por ciento del capital humano de la empresa conocía los objetivos corporativos. 91 por ciento recordaba los objetivos de la empresa y 9 por ciento no los recordaba. Aún cuando los trabajadores, tanto de Textil San Cristóbal como de las asociaciones, perciben que sus sueldos no les alcanza para satisfacer sus necesidades básicas, preferirían ganar algo menos, pero tener condiciones de trabajo óptimas en las que se sientan motivados y valorados por superiores. La mayoría de los encuestados siente que sus jefes no toman en cuenta sus opiniones y sugerencias. La tendencia entre los trabajadores es sentir temor de expresar sus ideas, dudas y quejas. Pero aunque el deseo de interactuar con las figuras de autoridad está limitado, 95 por ciento de la población encuestada consideran que participar expresando sus ideas o sugerencias en las decisiones de cualquier empresa es importante o muy importante. La tendencia general es que no existen actitudes hacia la comunicación de parte de las direcciones, ni mecanismos que la hagan posible. La comunicación entre jefe y trabajador es limitada. El supervisor suele ser intermediario de la comunicación entre jefes y operario. En la planta, el supervisor cumple la función de filtro de la comunicación, es decir la información recibida por el jefe se basa en los criterios del supervisor para enviar mensajes. Cuando los operarios perciben que la información enviada es inexacta, les provoca frustración; y como no poseen mecanismos formales retroalimentación, manifiestan su frustración con formas de rebeldía y conductas sociales no adecuadas. Un elemento adicional de la comunicación interna de las organizaciones estudiadas es el surgimiento del rumor. Sucede muy seguido en la empresa, que al no existir mecanismos planificados de comunicación formal, se crean que entre los trabajadores la necesidad de estar al tanto de todos los sucesos que ocurren al interior. La necesidad de información oficial es grande, lo que genera mecanismos informales de comunicación interna. Los rumores suelen alimentar los prejuicios contra la empresa y las figuras de autoridad. 3

! " # $ % & ' ( ( )! * +,,,-+,,+ La mayoría de la población percibe que su jefe no tiene interés en que se desarrollen dentro de la organización. Lo anterior tiene que ver directamente con las relaciones de liderazgo características de la organización. Textil San Cristóbal desarrollado un estilo de liderazgo que aplica motivación extrínseca. Controla y aplica medidas correctivas y sólo se comunica para enviar órdenes o cuando no se satisfacen los estándares. Esta tendencia ha sido heredada por las asociaciones, aunque estas tres organizaciones tienen la oportunidad de moldear su cultura corporativa de tal forma que se convierta en un activo organizacional. La mayor parte de los trabajadores exige un guía que los motive y que cree confianza entre los miembros de la empresa. Cabe destacar que el trabajador promedio, a pesar que es abierto a la crítica, prefiere que sea en un lugar y momento adecuado que no implique detrimento en su imagen. Se destaca que el trabajador promedio siente una gran necesidad de aceptación social; es decir no sólo necesita ser valorado por las autoridades, sino también por sus compañeros. Se demuestra además que el trabajador suele hacer o dejar de hacer ciertas actividades con el propósito de ser admitido en el grupo social. Textil San Cristóbal tiene características similares a una familia. Los miembros de la organización proyectan y asumen este tipo de roles. Esto explica alguna de las necesidades afectivas de los trabajadores; necesidades que incluso pueden ser más fuertes o motivadoras que las necesidades económicas. Limitaciones del Estudio El presente estudio hubiera enriquecido sus conclusiones si la participación de la dirección de Textil San Cristóbal en el diagnóstico organizacional hubiera sido integral y constante. El proceso de planificación de un programa de identidad corporativa debe convocar las figuras de autoridad de la organización para determinar el estado de la identidad actual y el estado deseado. Sin embargo, no fue posible ninguna reunión con la gerencia general, aunque los resultados del presente estudio fueron alcanzados oportunamente. La ausencia de apoyo de la dirección logística y económicamente obligó a diseñar la estrategia de investigación, que aunque con menor costo pudiera ofrecer los niveles de rigurosidad científica que el estudio merece. Hubiera sido más provechoso además, tener información primaria sobre la imagen corporativa, sin embargo aquélla no existe y realizar una investigación de imagen corporativa hubiera supuesto mayores costos. 4
